Executive Leadership Training for VPs: Where the Money Should Go
Published October 27, 2026 · By the Stratos Coaching Team — Certified Executive Coach (CEC)
Executive leadership training for VPs is two budget lines, not one: the program, and the reinforcement that turns it into changed behavior. This guide shows what each costs in the 2026 market and how to split the money before you sign anything.
How much should a company budget for executive leadership training for VPs?
Budget executive leadership training for VPs in two parts: the program itself and the reinforcement that makes behavior change stick. Company-wide training averages $874 per learner, but VP-level work costs more. Group coaching typically runs $1,500 to $5,000 per participant, and one-to-one coaching $5,000 to $20,000+ per six months.
What does executive leadership training cost compared with the average budget?
Executive leadership training is a structured program that teaches a shared leadership curriculum to a cohort of senior leaders on a fixed schedule. The market reference point is modest. Training magazine reports that U.S. training spend reached $102.8 billion in 2025 and that companies spent $874 per learner, up from $774 the year before (2025 Training Industry Report). Management and supervisory training took about 13 percent of the average budget.
That $874 is an average across every employee who sat through a course, most of them far below VP. It is a useful floor for self-paced and classroom content and a poor guide for senior leaders, whose programs are built around live mandates, cross-functional peers, and executive facilitators. Our own executive leadership training and leadership training programs pages describe what that design looks like, and the cost of executive coaching guide sets the ranges for the one-to-one end of the spectrum.
Start from the outcome you need and price backward. Our guide on how to evaluate leadership training programs covers the vendor side.
Does training alone change what VPs do?
Often it changes what a VP knows more than what a VP does. The best known study on the point is Olivero, Bane, and Kopelman (1997) in Public Personnel Management. Managers in one public agency showed a 22.4 percent productivity gain after a training program and an 88.0 percent gain after individual coaching was added (journal record).
Read it with the caveats the authors themselves state. The sample was 31 managers in a single agency, productivity data were missing for many participants, and there was no control group. It cannot tell you what a VP cohort at your company will gain. It does support a narrower claim we make from our own practice: the sessions are the start of the work, and what happens in the following weeks decides whether anything changes.
That claim is our own argument, not a finding of the Certified Executive Coach curriculum. Our leadership training program ROI guide and executive coaching ROI guide go through what the research does and does not show.
What should you fund beyond the workshop?
Fund a measurable behavior and a way to check it. The Certified Executive Coach (CEC) curriculum our lead coach holds, from the Center for Executive Coaching, gives two specific tools for this. The first is the target-behavior rule: the behavior must be “stated as something to do, not something to stop doing (so that it can be observed and measured).” “Be less defensive” fails that test. “Ask two questions before responding in staff meeting” passes.
The second is a monthly observer loop. In the CEC behavioral coaching method, the client gets feedback every month from about five supporters in a live conversation, not email, scoring on a scale of one to five how often they saw the behavior. The stated goal is three months in a row of average scores of four to five. Every month produces a number and a conversation, which is evidence a sponsor can read.
For a budget, this means reinforcement is a line item with a calendar, not goodwill. A twelve month structure like the one in our guide to structuring leadership development coaching shows how the cadence fits around a cohort program. The Altitude Framework sets the same discipline for one to one work with VPs and SVPs.
What does each option cost in 2026?
Market ranges for the options that make up a VP development budget, drawn from the same sources as our cost guide:
- Group or team coaching: $500 to $2,500 per session, or $1,500 to $5,000 per participant.
- One to one executive coaching: $300 to $1,000+ per session, $5,000 to $20,000+ per six-month engagement, and $7,500 to $30,000 for a full engagement over six to twelve months.
- 360 feedback processes: add $2,000 to $7,000.
- C-suite advisory: $15,000 to $65,000+ annually.
Prices rise with the seniority of the participant and the coach’s own operating experience at that level. The executive coaching cost page is the canonical reference and we keep it current. For corporate buyers, corporate leadership development programs and group coaching for leadership teams show how these pieces combine under one contract.
How should you split the budget between training and coaching?
Use three questions before you divide the money.
Does every participant have one named behavior? Who observes it each month? Can the sponsor read the results? A program with no monthly check cannot show change, whatever the satisfaction scores say.
Our view is that a smaller cohort with funded reinforcement beats a larger cohort with none. If the budget forces a choice, cut seats before you cut follow-through. The comparison of leadership training programs and executive coaching lays out when each one earns its place, and the business case for executive coaching helps you present the numbers internally. What people ask about executive leadership training on Reddit and in peer forums
Our company spends heavily on leadership training and nothing seems to change. Why?
Usually because the program ended at the last session. Attendance and satisfaction are easy to measure, so they become the result. Behavior change takes weeks of repetition with someone checking, and most programs do not budget for it. The $874 per learner average buys content delivery. It does not buy follow-through.
Is a $5,000 per person program for VPs normal?
It sits at the top of the group range we see, $1,500 to $5,000 per participant, and is reasonable when it includes live facilitation by executives who have held the seat and a reinforcement period afterward. It is expensive when it is one workshop and a binder. Ask what happens in the ninety days after the last session. See the cost guide for the full ranges.
Key Takeaways
- Budget executive leadership training for VPs as two lines: the program and the reinforcement after it.
- The $874 per learner average from Training magazine is a floor, not a VP price.
- The 1997 training plus coaching study is small and uncontrolled, so treat it as directional.
- Name one observable behavior per participant and measure it monthly, as the CEC method does.
- If money is tight, cut seats before you cut follow-through.
Frequently asked questions
How much should a company budget for executive leadership training per VP?
Budget two lines: the training program and the reinforcement that follows it. Company-wide training averages $874 per learner, but VP-level programs cost more because they are built around real mandates. Group coaching typically runs $1,500 to $5,000 per participant, and one-to-one coaching $5,000 to $20,000+ per six-month engagement. Our cost guide has the full ranges by level.
Is executive leadership training worth it without coaching?
Training alone often changes what a VP knows more than what a VP does. A frequently cited 1997 study in one public agency found a 22.4 percent productivity gain from training alone and 88.0 percent when coaching followed, though the sample was 31 managers and the design had no control group. Treat it as directional, not proof. Our ROI guide goes deeper.
What is the difference between executive leadership training and executive coaching?
Executive leadership training teaches a shared curriculum to a group on a fixed schedule. Executive coaching works one to one on a single leader's live mandate. Training builds common language across a cohort, and coaching converts it into one leader's observable behavior. See executive leadership training for how we design it.
